Work with your HR team to develop a survey and deploy it to your company via email. Results will be anonymous. Free online survey tools include SurveyMonkey, Zoomerang and SurveyGizmo. Each option allows you to customize a survey to include multiple choice questions, numbered ratings and open-ended essay answers. You can also set up automated surveys that go out each month, quarter or year to your entire employee database. These patterns are the copies of parts that theyve made for other companies. Theyre kept on hand so that the foundries can again pack sand around them to make a new mold when called upon to make the part again. They have to make them, have to keep the stuff in inventory. The foundry is actually paying to keep these things warehoused, he says. But Viridis3D is now making a 3D printing system for sandcasting that will put an end to the need for such storage. It fully automates the simultaneous creation of molds and patterns out of sand. Viridis3D is not the first company to apply 3D printing to sandcasting, but theyve managed to do it for a lot less. I like to call us the Apple of sandcasting printing, says Rhett. We take off-the-shelf components and bring them together to offer a solution for a lot less. A robotic sand-based 3D printer. A Palmer hopper holds the sand, while a robotic arm moves the sand to the printing bed and sweeps across it as the third componentthe printing headputs the sand down where it needs to go. A liquid binder holds the sand together to make the object inside the mold. As the robotic arm moves, in a windshield wiper arc, it lays down the mold layer by layer like many other 3D printers. The result has a resolution of 100 dots per inch in the X and Y axes and a half a millimeter in the Z layer. The average grain of beach sand is roughly a third of a millimeter. Viridis3D will ship their propriety sand to any company that might need it, but the system can handle almost any sand a foundry might already be using. Theres a cost associated with shipping three tons of sand across the country, says Rhett. Though their printer is built from off-the-shelf parts, getting them to work together was no cakewalk. Weve got twelve print heads that have to fire in unison and have to fire precisely at the same time, accurately and consistently every time, says Rhett. The print heads are staggered to each other, unlike the linear print heads of an inkjet printer. They have to maintain a specific distance over the bed of sand and synchronize with the robot. And theres the environment, the kind of sand fed through the system, humidity requirements, all kinds of changes weve been ticking off one by one. If it were easy there would be four or five companies doing this, but its not. The result is a system that allows foundries to repurpose (or at least minimize) those rooms full of patterns. If you have medium-to-low use, you would putthose patterns on a thumb drive, then you dont have to worry about humidity control, or creatures running around chewing on things, he says. Foundries with the Viridis3D system could receive a clients CAD file for a large mold and be pouring molten metal into it that same day, says Rhett. Its that aggressive. The U.S. Department of Health and Human Services just released a new edition of the Physical Activity Guidelines for Americans. That sound you hear is Americans collectively sighing.Let’s be honest: Physical activity guidelines can be tough. As behavioral scientists with expertise in exercise motivation, we will be the first to admit that maintaining a physically active lifestyle isn’t easy. This is what we do, and we don’t even always hit the goal. Life is messy and often gets way of even the best intentions. Let’s take a deep breath, unwrap these new guidelines and talk strategyThe guidelinesThe guidelines recommend that all adults do at least 150 minutes per week of physical activity at an intensity that elevates the heart rate. Older adults should add balance exercises. And with the exception of women who are pregnant or nursing, adults should lift weights using all major muscle groups at least twice a week.The good newsThe guidelines also recommen d that school-aged children and adolescents be active for 180 minutes per week. Preschoolers should be active throughout the day. Right now you might be thinking, who has time for all this exercise?The new guidelines also emphasize a “move more, sit less” message to encourage everyone to do just a little more physical activity and to spend a little bit less time sitting. Physical activity isn’t all or nothing. Every little bit comes with health benefits, so if reaching the guideline seems overwhelming, that’s OK. Just try to do a bit more than you did yesterday. Improvement counts as success whether you meet the guidelines or not.The good news is that the guidelines now recognize that fitting in big blocks of time for exercise is not necessary to get health benefits. For the first time, the guidelines don’t require that physical activity occurs in bouts of 10 consecutive minutes or more to be valid. All activity counts. So that climb up and down the stairs at work every da y counts toward your goal (as long as you’re raising your heart rate).But how? And when?If you feel the guidelines are overwhelming, you are not alone â€" this is one of the most common complaints about the guidelines we hear from the thousands of people we have studied and counseled in exercise programs. People often feel hopeless about changing their lifestyle dramatically. One way to tackle a large goal is to break it down into smaller pieces.Consider a marathon runner. No new runner starts off running 26 miles; each one has to build up to it. They break monstrous goals into smaller pieces that increase steadily over many months. You can approach the new physical activity guidelines in the same way. By tracking your progress, using incrementally more challenging goals, and celebrating milestones of achievement, you can move yourself closer to reaching the big goal.The first goal you set should be a pretty easy goal â€" so easy you should be thinking, “Oh, come on! That is too easy!” Say, for example, you get about 30 minutes of exercise per week. Could you increase to 35 minutes per week for the next three weeks? Once you’ve nailed 35 minutes for 2-3 weeks, bump it up to 40 minutes. The idea here is that you are building slowly, getting used to each step before moving onto the next step. Each step is also enhancing your physical fitness and conditioning so the next step won’t feel much more difficult than the one before. From a time management perspective, sneaking in an extra five minutes here and there is also far easier than finding time blocks of 30 to 60 minutes.If you are far from 150 minutes right now, forget about 150 right now. Come up with a goal that is “Oh, come on!” easy and then go from there. You can track your progress with wearable devices, smartphone apps or good old-fashioned pen and paper. However you track your progress, it is important to have a plan that you can track and keep trying to raise the bar for yourself â€" eve r so gently.The best thing you can do for your healthThe experts call physical activity the “best buy” in public health. And the guidelines are based on evidence from thousands of studies. Based on this evidence, an expert panel concluded that exercise increases our lifespans, prevents that sneaky annual weight gain and reduces the risk of almost every chronic disease: cardiovascular disease, diabetes and many cancers. No other single behavior can do as much good for your health. By investing some time into exercise now, you get to cash in later. Think of it as the 401K for a long, healthy and happy life.Of course, we don’t always make decisions in our long-term self-interest. We are wired more toward immediate rewards, and many health benefits of physical activity take years to appear. Some may be hard to notice at all, like preventing heart disease.Fortunately, exercise has many immediate benefits. One of the biggest is the “feel good” effect afterwards. People consisten tly feel more focused, less stressed and more energized after physical activity. In fact, studies now show that regular physical activity can actually reduce anxiety and depression â€" with effects equal to antidepressant medication or psychotherapy. We are all just one workout away from feeling better than we do right now.One word of caution: Be careful not to push too hard too soon. Exercising hard can feel unpleasant. Most people don’t repeat activities that feel unpleasant. Find something you enjoy and keep it fun if you want that behavior change to stick.When you hear all the news about the new physical activity guidelines, try not to let it discourage you. Set the numbers aside for now and just ask yourself, “How can I move a little more and sit a little less than I do now â€" and how can I make it fun?”David E. For starters, more recent studies like the GOA have begun controlling for various issues so that data stands up to vigorous scrutiny. This is important in not only how the issue is dealt with at the governmental level, but also in how the media handles this issue. And while many senators voted down basic revisions to the 1964 Equal Pay Act because they felt the 2009 Lily Ledbetter Act offered sufficient protection, educated journalists and analysts are highly focused on ensuring that erroneous claims like that are proven false. In fact, Forbes Writer Bryce Covert states that lawsuits have decreased since the Act was passed and courts have become increasingly hostile toward pay discrimination cases: the number of pay discrimination complaints filed with the Equal Employment Opportunity Commission actually fell after the Lilly Ledbetter Act was signed, dropping from 2,268 to 2,191 last year. Even under current laws, women have found themselves with decreasing legal support when they file a complaint. As Irin Carmon reported, recent analysis found that courts have become more hostile over the past decade â€" not more accommodating or sympathetic, as the Republicans seem to fear â€" to equal pay claims. The authors found that from 2000 to 2009, those who filed claims were only successful 35 percent of the time, compared to a 55 percent success rate from 1990 to 1999. They also found that, as Carmon explains, “courts have generally been reluctant to intervene in a company’s decision to pay someone less, operating on the assumption that the market is working.” A keen eye on the actual facts surrounding gender discrimination and current studies, only serve to bolster the case for equal pay and run parallel to the whining feminist dismissals of late. We can look to other countries to gauge our own progress. While the UK still struggles with pay disparity between men and women (current research set the average gap between 14.9-17%), they are making strides forward. By watching their journey from equal rights to equal pay, we are able to see avenues that may be of use in identifying our strategic path forward: The gender pay gap is complex and its causes are multi-faceted. Extending the right to request flexible working to all employees and reforming the parental leave system have the potential to make a huge difference to employer practices and women’s opportunities in the workplace; requiring businesses that employ more than 250 people monitor and publicise their pay gap is also key. There is one area in which women are making more money at the top! Although women make up only 4% of F500 CEOs, they make more than their male counterparts (when using median pay versus average pay). While there is still much to be done for women who are perched on other rungs on the corporate ladder, top executive pay graphs show a bright spot in the otherwise bleak landscape of wage chasms: Median compensation is a more accurate indicator of the pay of a “typical” CEO than average compensation because extreme outliers can skew averages and create misleading results. The average compensation for CEO men, $12.9 million, exceeded the average compensation for CEO women, $11.7 million. However, this does not indicate that a typical male CEO earned more than a typical female. Two extreme male outliers, whose earnings were each more than ten times the median earnings, brought up the average compensation for men by over a million dollars. While research regarding how colleagues perceive women is indeed discouraging, we may be at a turning point. Men are starting to talk like us in order to get more accomplished at work: Traditionally, in the business world, the male model of authority was considered superior to the female model of collaboration. However, its becoming abundantly clear that effective communicators are fluent with both styles. The key to success lies not only in recognizing and understanding the difference between the two styles of communication, but focusing on and creating for ones self a style that encompasses the best of both worlds. Of course, these are small victories. The most impactful is perhaps the fact that women are opting out of a system in which they arent represented properly and created their own micro-economy: Women have been starting businesses at a higher rate than men for the last 20 years and tend to create home-based micro (less than 5 employees) and small businesses. Women will create over half of the 9.72 million new small business jobs expected to be created by 2018 and more and more are doing this from home offices across the country. It’s a surprising statistic, especially considering that women-owned businesses only created 16 percent of total U.S. jobs that existed in 2010. But a Kellogg School of Management study may have found that even that doesnt work in womens favor. Because of our so-called American Choice Factor many women believe that leaving the workforce is a personal choice, thus perpetuating the myth that the corporate world is a level playing field: “Choice has short-term personal benefits on well-being, but perhaps long-term detriments for women’s advancement in the workplace collectively. In general, as a society we need to raise awareness and increase attention for the gender barriers that still exist. By taking these barriers into account, the discussion about women’s workplace departure could be reframed to recognize that many women do not freely choose to leave the workplace, but instead are pushed out by persistent workplace barriers such as limited workplace flexibility, unaffordable childcare, and negative stereotypes about working mothers.”
